COLOMBO STOCK EXCHANGE
NURTURING TALENT FOR THE FUTURE OF CAPITAL MARKETS
Senior Vice President – Human Resources of the Colombo Stock Exchange (CSE) Anoja Senanayake discusses the people strategy underpinning one of Sri Lanka’s leading financial institutions.
Bringing over three decades of experience across the HR and legal disciplines, she has established herself as a seasoned leader with expertise in shaping organisational culture and driving people excellence.
Having worked across organisations spanning telecommunications, information technology, apparel, manufacturing and banking, Senanayake has developed extensive expertise in industrial and employee relations, talent acquisition, leadership development, human resources operational excellence and performance management.
During her nearly six year tenure at CSE, she has played a key role in shaping human resource strategy, strengthening organisational culture and advancing the exchange’s people practices.
With a workforce of approximately 230 employees, the Colombo Stock Exchange Group is widely regarded as an intellectually stimulating and professionally rewarding workplace. The group comprises two fully owned subsidiaries: Central Depository Systems (CDS) and CSE Clear.
Recognised as a Great Place To Work in Sri Lanka for five consecutive years, the CSE continues to foster a strong organisational culture that drives employee engagement and retention. This reflects its commitment to building an inclusive, high engagement environment that offers employees meaningful career growth opportunities without boundaries.
With a presence in every province through its 13 branches, which account for 22 percent of its workforce, the Colombo Stock Exchange is an equal opportunity employer and signatory to the United Nations Women’s Empowerment Principles (WEP). Women represent 47 percent of the workforce and 45 percent of the senior management team while employees aged between 18 and 35 comprise 57 percent of the workforce.
As the operator of Sri Lanka’s stock market, the CSE occupies a distinctive position within the national financial ecosystem – offering differentiated, high value career pathways that extend well beyond its scale.
Guided by its ISO 9001:2015 certified HR division and a focus on quality and continuous improvement in people management, the organisation’s employee value proposition (EVP) is anchored in meaningful work, a conducive work environment, professional development, internal mobility and a sense of purpose. This positions the exchange as an employer of choice for talent, from early career entrants to highly specialised professionals.
The Colombo Stock Exchange adopts a structured yet agile approach to talent development, placing strong emphasis on building a sustainable talent pipeline. Undergraduate engagement forms a key component of this strategy – with internships, fixed term contracts and project assignments designed to provide early career exposure and accelerate workplace readiness.
These programmes are supported through strategic partnerships with government and private universities under formal MOUs, direct engagement with local and international academic institutions, the National Apprentice and Industrial Training Authority (NAITA) and platforms such as the Chartered Financial Analyst (CFA) Institute Research Challenge.
At the graduate entry level, CSE offers carefully designed career entry pathways focussed on capability building, technical proficiency and behavioural competence.
Through a robust performance management framework that evaluates learning agility, contribution and cultural alignment, high potential individuals are identified and transitioned into permanent roles. This approach has consistently strengthened the organisation’s internal talent pipeline, with many early career hires progressing into long-term, value adding careers within the group.
The Colombo Stock Exchange operates within a strong meritocratic framework where performance differentiation and role progression are directly linked to demonstrated capability and outcomes.
This performance driven culture enables accelerated advancement for high performers (HiPers) and high potential individuals (HiPos), providing clear visibility of career pathways and growth opportunities.
A defining element of CSE’s human capital strategy is its focus on internal talent mobility and career pathing.
Through structured mechanisms such as internal job postings, transfers, exposure through special projects, job rotations and cross functional deployments, employees are empowered to navigate lateral and vertical career movements aligned with their competencies, career aspirations and organisational needs. This approach enhances workforce agility, strengthens succession pipelines and optimises talent utilisation across the enterprise.
Reflecting the multidisciplinary nature of capital markets, the Colombo Stock Exchange’s workforce comprises a diverse mix of professional capabilities.
The organisation attracts and develops talent with internationally recognised, multidisciplinary qualifications while placing increasing emphasis on emerging capabilities in research, data analytics, data science, software engineering and information security – key enablers of digital transformation and operational resilience.
Learning and development (L&D) is a strategic enabler within the organisation’s EVP, supporting talent retention and career progression. Employees are encouraged through structured frameworks to pursue globally benchmarked professional qualifications including the CFA designation, supported by scholarships and dedicated development pathways.
In addition, targeted training interventions – coupled with exposure to leading exchanges, summits, conferences and workshops – facilitate knowledge transfer, capability enhancement and alignment with international best practices, offering a level of exposure that is both rare and strategically valuable.
Beyond core financial and technical domains, the exchange also drives talent deployment in areas such as general management, business development and marketing. This is particularly visible through the expansion of its islandwide branch network and the CSE Education Academy, which serve as platforms for extending financial literacy and investor education.
These initiatives not only support national capital market development but also create inclusive employment opportunities for graduates across diverse regions including the North and East.
The organisation demonstrates strong employee retention with a considerable proportion of its workforce building long-term careers within the Colombo Stock Exchange. This is underpinned by a stable work environment, clear career pathways and consistent investment in employee development.
At the same time, a robust talent acquisition strategy, complemented by early career engagement programmes, ensures continuous talent inflow and workforce renewal. Notably, many individuals who joined at entry level have progressed into senior leadership positions including vice president and senior vice president roles. This reflects the strength of the CSE’s succession planning and leadership development pipeline.
Leadership development is deeply embedded within the organisational culture. Beyond technical expertise, employees are equipped with critical leadership competencies including communication, stakeholder engagement and strategic thinking. Platforms such as The Education Academy and Toastmasters further support the development of confident, influential leaders capable of driving organisational success.
In conclusion, the Colombo Stock Exchange Group offers a comprehensive and dynamic range of career opportunities across all levels, supported by structured development pathways, internal mobility and a strong focus on capability building.
Through a robust talent pipeline, merit based progression and continuous learning, CSE enables individuals to develop specialised expertise and advance into leadership roles while contributing to the growth of Sri Lanka’s capital markets.
A career at the Colombo Stock Exchange therefore represents a meaningful journey of professional growth, purpose and long-term progression within a uniquely impactful financial institution.
